Abstract
Abstract:
In the contemporary world, the increasing job and family responsibilities of employees represent one of the fundamental challenges for organizations, and work-family conflict can have negative effects on job performance and personal satisfaction. The present study aimed to examine the impact of high-involvement work practices and flexibility on work-family conflict, with workload as a mediating role. This research is applied in terms of purpose and descriptive-correlational in terms of method. Data were collected using a questionnaire. The statistical population included 115 employees of the Cooperative Development Bank in Mashhad, and using Cochran's formula, a sample size of 90 was determined. The sampling method was non-probabilistic and convenience-based. The data collection instrument was a standardized questionnaire. Confirmatory factor analysis was used to confirm the validity of the questionnaire. Additionally, reliability was measured using Cronbach's alpha coefficient and composite reliability. Structural equation modeling with SmartPLS and Spss software was employed to test the hypotheses. The results indicated that participatory work practices and job flexibility have a significant effect on reducing work-family conflict, and workload plays a significant mediating role in these relationships. The findings suggest that organizations can create a better balance between employees’ work and family roles by implementing these practices.
